Field service technician is the most common position in machinery, plant engineering and technical field service, carries the longest vacancy, and is the only role whose absence the customer notices. According to VDMA figures, a skilled position in German mechanical engineering stays open 168 days on average; for academic specialist roles it is 214 days. The vacancy rate across all qualification levels sits at 11.5 percent. So this role is not searched for over six weeks – it is searched for over half a year, and usually not for the first time.
The short answer up front: you do not find service technicians through an advertisement, you find them through outreach. The reason is arithmetic, not cultural. According to the EY job study, 6 percent of skilled workers are actively looking while 62 percent are passively open to a move – an all-time high. A job advertisement addresses only the first 6 percent. The technician you need is sitting in a competitor’s service van and is not reading a job board.
In most companies the service technician is treated as an HR topic. It is a revenue topic. According to Deloitte’s analysis of service performance in mechanical engineering, service typically delivers 30 percent of total profit, and 50 percent or more on maintenance-intensive equipment. And service quality accounts for 50 percent of the customer’s investment decision – as much as product quality and price combined.

At 6 percent actively searching, a job ad is not a channel, it is a remainder. It is not useless – a referred candidate looks it up before getting in touch, as evidence that the role exists. But it generates no inflow.
Deloitte names two main causes explicitly: very intensive travel and the growing desire for better work-life balance. The occupation carries a reputation – and most companies do not defend it, they stay silent about it. Yet the spread between employers is enormous. A regional technician with a 200-kilometer radius, company vehicle and nights at home does a different job from a commissioning engineer with four hotel nights. If the ad only says “willingness to travel required”, neither applies – because both assume the worst.
Machine tools, intralogistics, refrigeration, elevators, compressed air, agricultural machinery and building services all reach for the same profile: mechanics, electrics and a solid understanding of controls in one head. Of the 123,000 unfilled positions in German mechanical engineering, 42,000 are skilled-worker profiles.

This is not transparency for its own sake. It is a selection mechanism: an experienced technician reads “occasional on-call duty” as “every other weekend, unpaid”, because that is exactly what they have lived through. Quantifying the arrangement beats staying silent about it – even with the weaker arrangement. And it brings fewer applications and more acceptances. For a role that takes months to onboard, that is the cheaper side.
Outreach instead of advertising. The reachable part of the market is the 62 percent who are open but not searching. You reach them where they already are – steered regionally, not scattered nationally. A service technician with a family rarely relocates; distance from home decides harder than in almost any other occupation.
Your own careers page, not a portal profile. A technician who responds to your outreach types your name into their phone. What they find decides the application. A page that allows an application in 90 seconds without a CV requirement beats a portal profile with a login and a PDF upload.
The response rhythm. A service technician with five years of experience rarely applies to you alone. The company that answers the same day gets the interview; whoever takes three days negotiates against a signed acceptance – and reads it as market scarcity.
A common rule of thumb: after roughly 120 days of vacancy the cost of an open position exceeds a full annual gross salary. At 168 days average time to fill in mechanical engineering, that is not an edge case – it is the normal case, and the lost service margin is not even included.
The usual response is a recruitment agency. It works – and costs 15 to 25 percent of annual gross salary, with a German market average of 27.8 percent. Bearable once. Across eight to twelve technical hires a year it becomes a permanent line item that returns every single year.
